تعهد به بهره وری مدیران، اثرات استقلال شغلی، توانمندسازی روان شناختی و عدالت توزیعی

ملخص المقالة :
این مقاله به دنبال بررسی تاثیرات استقلال شغلی، توانمند سازی روان شناختی و عدالت توزیعی بر تعهد به بهره وری مدیران مدارس استان لرستان می باشد. جامعه آماری این تحقیق را مدیران قبلی و فعلی مدارس ابتدایی، راهنمایی و متوسطه استان لرستان تشکیل می دهند. از این جامعه تعداد 357 نفر به صورت تصادفی انتخاب شدند. برای اندازه گیری متغیرها از سه پرسشنامه و برای اندازه گیری تعهد به بهره وری از پرسشنامه محقق ساخته استفاده گردید. جهت اندازه گیری استقلال شغلی از پرسشنامه استقلال شغلی بریق(1985) و برای اندازه گیری توانمندسازی روان شناختی از پرسشنامه توماس و ولهوس(1990) استفاده شد. عدالت توزیعی با استفاده از پرسشنامه عدالت توزیعی پرایس و موولر(1986) اندازه گیری شد. کلیه سوالات هر چهار پرسشنامه در طیف 5 نقطه ای لیکرت قرار دارند. برای تحلیل داده ها روش معادلات ساختاری کوواریانس محور-تحلیل مسیر و نرم افزار AMOS استفاده گردیده است. نتایج تحقیق حاکی از آن است که استقلال شغلی، توانمندسازی روان شناختی و عدالت توزیعی، بر روی تعهد به بهره وری تاثیرات مثبتی دارند. همچنین از میان تمامی متغیرهای وابسته، عدالت توزیعی بالاترین تاثیر را روی توانمندسازی روان شناختی دارد. به علاوه، از میان تمامی متغیرهای وابسته، عدالت توزیعی پایین ترین تأثیر را روی تعهد به بهره وری دارد.
