سطح¬بندی چالشهای پیشرفت شغلی زنان در صنعت گردشگری ایران

موانع حضور زنان در مشاغل گردشگری بهخصوص در پستهای مدیریتی، چالشی دائمی برای این صنعت در سراسر جهان و بالاخص ایران بوده است. در این راستا هدف این مطالعه شناسایی چالشهای پیشرفت شغلی زنان در صنعت گردشگری، با بررسی نقش میانجیگری تعهد سازمانی میباشد. به منظور انجام این پژوهش در ابتدا با استفاده از مطالعه پیشینه پژوهش، چالشهای پیشرفت زنان شاغل در صنعت گردشگری مورد بررسی قرار گرفت. در ادامه این چالشها با استفاده از تکنیک مدلسازی ساختاری تفسیری، به شکل یک سیستم ساختارمند درآمدند. به منظور برازش سیستم ساختاری شکل گرفته از تکنیک معادلات ساختاری با کاربرد نرمافزار اسمارت پی ال اس3(SmartPLS3) استفاده گردید. جامعه آماری پژوهش حاضر را تعدادی خبرگان، مدیران و زنان شاغل در حوزه گردشگری کشور تشکیل میدهد که مجموعا از 117 نفر دادهها جمعآوری شد. معیارهای فردی، اجتماعی و شغلی-سازمانی زنان از طریق میانجیگری تعهد سازمانی، بهطور غیرمستقیم بر پیشرفت شغلی این قشر تأثیرگذار است. نتایج نشان داد چالش برقراری تعادل بین زندگی کار و زندگی شخصی تأثیر بیشتری بر پیشرفت شغلی زنان داشته و به عنوان نقطه کانونی برای سیاستها و برنامههای مرتبط با جنسیت پیشنهاد میشود. این پژوهش همچنین جهتهایی را برای پژوهشهای آتی به منظور غنیسازی جنبههای روششناختی و شواهد تجربی این حوزه پژوهشی پیشنهاد میکند. براساس مطالعه انجام شده، تا کنون در ایران مطالعهای در مورد پیشرفت شغلی در صنعت گردشگری و مهمان نوازی برای ارتقای شغلی زنان انجام نشده است.
